Facilities Embrace"},"content":{"rendered":"<h2>While some healthcare organizations in the U.S. have enough nurses to fill their vacancies, others are struggling with a nursing shortage.<\/h2>\n<p>One area experiencing a nursing shortage is Erie, Pa. Understanding what is causing the shortage, and finding ways to lessen its impact with nursing shortage solutions, are key to maintaining high-quality care and <a href=\"http:\/\/advertise.nurse.com\/blog\/plan-like-a-pro-by-scaling-your-nurse-staffing-needs\/\">safe staffing levels<\/a>.<\/p>\n<h3>Possible causes of Erie\u2019s nursing shortage<\/h3>\n<p>When Claire Zangerle, DNP, MBA, RN, FAONL, NEA-BC, chief nurse executive of the Allegheny Health Network in Pittsburgh, joined AHN in fall 2016, the vacancy rate was 16%. It\u2019s now 8%.<\/p>\n<p>\u201cWe\u2019ve done a lot to alleviate the shortage and our <a href=\"http:\/\/advertise.nurse.com\/blog\/employers-need-to-address-nursing-turnover\/\">turnover rate<\/a> is better,\u201d she said.<\/p>\n<p>One of the causes for the nursing shortage in Erie was the passing of the Affordable Care Act, Zangerle said.<\/p>\n<blockquote><p>\u201cNo one asked us if we could satisfy the needs of increased numbers of patients with our workforce,\u201d she said. \u201cWhen the influx of patients came, many had waited for care due to a lack of insurance and were among the sickest \u2014 with many comorbidities. We soon realized we needed more staff to maintain quality.\u201d<\/p><\/blockquote>\n<p>Another factor playing into the nursing shortage is a <a href=\"http:\/\/advertise.nurse.com\/blog\/nursing-faculty-shortage-problem-gone-away\/\">lack of nursing instructors<\/a>.<\/p>\n<p>\u201cWith a shortage of instructors, the wait times to get into nursing school are longer,\u201d Zangerle said. \u201cThe long wait discourages some potential nursing students who then move on to other professions. Nursing schools need to up their game and compensate their instructors more.\u201d<\/p>\n<p>Weather also plays a contributing role in the nursing shortage.<\/p>\n<p>Erie is in a snowbelt, and the harsh winter conditions can make it more challenging to recruit and retain nurses, said Jim Donnelly, MBA, BSN, RN, chief nursing officer and vice president of patient care services at the University of Pittsburgh Medical Center (UPMC) Hamot. \u201cWe don\u2019t have a California climate here in Erie,\u201d he said.<\/p>\n<p>Even though there is a cyclical shortage of nurses in Erie, Donnelly said UPMC Hamot has a more blunted experience of the shortage.<\/p>\n<p>\u201cWe\u2019re an institution that grows our own,\u201d he said. \u201cWe offer robust professional development options and partner with schools for educational opportunities.\u201d<\/p>\n<p>Zangerle said nurses are needed not only in acute care hospitals, but also in cancer and ambulatory care centers, home health, hospice and in the community.<\/p>\n<blockquote><p>\u201cWe also see more of a shortage in certain specialties such as behavioral health, the ICU and telemetry,\u201d she said.<\/p><\/blockquote>\n<p>There is not usually a focus in nursing schools to train nurses to work in behavioral health.<\/p>\n<p>\u201cMany students come out of nursing school focused on working med\/surg,\u201d Zangerle said. \u201cWe need to increase awareness of the needs of behavioral health patients and the opportunities for work in behavioral health. There is not as severe a shortage in Erie for ICU and telemetry when compared to behavioral health. However, we continue to work hard to recruit for these specialties too.\u201d<\/p>\n<p>The OR is a specialty many nurses stay in for a long time, which is having an impact on the shortage.<\/p>\n<p>\u201cWith the good economy right now, we\u2019re seeing many OR nurses choosing to retire, so we\u2019re <a href=\"http:\/\/advertise.nurse.com\/blog\/learn-about-solutions-address-or-nursing-shortage\/\">losing a lot of experienced OR nurses<\/a> and need to fill these positions too,\u201d Zangerle said.<\/p>\n<p><a href=\"https:\/\/advertise.nurse.com\/contact-blog\/\"><img loading=\"lazy\" decoding=\"async\" class=\"aligncenter wp-image-11441 size-full\" src=\"https:\/\/advertise.nurse.com\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2.jpg\" alt=\"\" width=\"1000\" height=\"250\" srcset=\"https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2.jpg 1000w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-300x75.jpg 300w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-768x192.jpg 768w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-200x50.jpg 200w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-400x100.jpg 400w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-600x150.jpg 600w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-800x200.jpg 800w\" sizes=\"auto, (max-width: 1000px) 100vw, 1000px\" \/><\/a><\/p>\n<h3>Nursing shortage solutions to increase recruitment and retention<\/h3>\n<p>Part of the strategy of growing their own at UPMC Hamot involves <a href=\"http:\/\/advertise.nurse.com\/how\/#education-engagement\">offering professional development through educational and leadership opportunities.<\/a><\/p>\n<p>\u201cWe\u2019re in a small market and wanted to create an attractive environment so people want to work here,\u201d Donnelly said. \u201cSome examples of educational programs range from a <a href=\"https:\/\/www.gannon.edu\/Academic-Offerings\/Health-Professions-and-Sciences\/Graduate\/Nurse-Anesthesia\/\" target=\"_blank\" rel=\"noopener noreferrer\">CRNA<\/a> program in partnership with Gannon University to a BSN-to-DNP program in partnership with the University of Pittsburgh.\u201d<\/p>\n<p>UPMC Hamot also offers an in-house leadership development program as a nursing shortage solution.<\/p>\n<blockquote><p>\u201cNurses are required to have two years of practice first,\u201d Donnelly said. \u201cWe train two nurses at a time over 90 days. They become part of the executive team, learn the nuts and bolts of leadership and management, and have opportunities to network with others.\u201d<\/p><\/blockquote>\n<p>The Hamot Health Foundation is another path for nurses (and allied health professionals) to <a href=\"http:\/\/advertise.nurse.com\/blog\/tuition-reimbursement-could-be-key-attract-and-retain-fresh-rn-talent\/\">pursue more education through scholarships<\/a>.<\/p>\n<p>\u201cOver the last five years, the Hamot Health Foundation has awarded approximately $1 million in scholarships,\u201d Donnelly said.<\/p>\n<p>UPMC Hamot achieved Magnet designation in 2016.<\/p>\n<p>\u201cHaving a <a href=\"http:\/\/advertise.nurse.com\/blog\/magnet-status-can-attract-top-talent\/\">Magnet designation<\/a> and a highly engaged nursing workforce and culture is attractive to other nurses and helps with recruitment and retention too,\u201d he said. \u201cHelping nurses achieve an advanced degree status means they\u2019ll earn more money in the long term as money compounds and it provides more professional opportunities. This impacts my retention rates in a positive way and reduces my nursing turnover.\u201d<\/p>\n<p>Zangerle said the nursing shortage solutions used at AHN to recruit and retain nurses are not a one-size-fits-all strategy.<\/p>\n<p>\u201cIf we try one program and see it\u2019s not working, we\u2019ll change our approach,\u201d she said. \u201cAHN is currently utilizing several strategies for recruitment and retention.\u201d<\/p>\n<p>AHN has a return-to-practice program for experienced RNs who have been away from nursing and want to get back into the profession.<\/p>\n<blockquote><p>&#8220;The program is called, \u2018RetuRN,\u2019\u201d Zangerle said. \u201cWe offer these nurses a refresher course in conjunction with the University of Delaware and clinical rotation and flexible scheduling to help them ease back into the workforce. They\u2019ll have a lower pay rate with the flexible scheduling. However, many find this a helpful way to get their foot back in the door while still fulfilling their other life commitments.\u201d<\/p><\/blockquote>\n<p>One useful method to attract experienced RNs to AHN is <a href=\"http:\/\/advertise.nurse.com\/blog\/reel-top-talent-signing-bonus\/\">offering a sign-on bonus <\/a>and preferred shifts to experienced nurses.<\/p>\n<p>\u201cThis attracts experienced RNs who want to join us but don\u2019t want to be at the bottom of the ladder with a shift they don\u2019t like,\u201d Zangerle said.<\/p>\n<p><a href=\"http:\/\/advertise.nurse.com\/blog\/how-guide-foreign-nurses-who-want-work-u-s\/\">Using foreign nurses when necessary<\/a> to fill staffing needs has also helped AHN, said Zangerle, as their contracts are for three years, as opposed to 13 weeks for registry nurses.<\/p>\n<p>\u201cHaving more staff lightens the workload for all,\u201d she said. \u201cThis in turn helps to decrease our turnover and increase our retention rates.\u201d<\/p>\n<h3>Why one organization isn&#8217;t experiencing a shortage<\/h3>\n<p>There is one Erie-based healthcare provider that\u2019s not <a href=\"http:\/\/advertise.nurse.com\/blog\/shortage-surplus-how-keep-tabs-nursing-workforce-projections\/\">experiencing a nursing shortage<\/a>, said Mary Jane Antoon, MSN, RN, NEA-BC, FACHE, administrator at Shriners Hospitals for Children.<\/p>\n<p>\u201cThere is a need for nurses in Erie, however, we\u2019re isolated from the shortage here at Shriners, and for a few reasons,\u201d she said. \u201cWe don\u2019t hire new grads and only hire BSNs with experience. We transitioned to an ambulatory care model in 2012 and operate Monday through Friday, so we don\u2019t require nights, weekends or holidays. We offer great educational benefits and reimburse nurses for certifications once they successfully pass.<\/p>\n<p>\u201cWe all live by our mission, which is caring for children,\u201d Antoon said. \u201cThis helps us retain staff. We have a low turnover rate.
