{"id":11271,"date":"2018-08-22T23:09:00","date_gmt":"2018-08-23T06:09:00","guid":{"rendered":"http:\/\/nursemk.wpengine.com\/errors-in-your-onboarding-process-can-be-costly\/"},"modified":"2022-03-02T15:24:32","modified_gmt":"2022-03-02T20:24:32","slug":"errors-in-your-onboarding-process-can-be-costly","status":"publish","type":"post","link":"https:\/\/www.nurse.com\/solutions\/blog\/errors-in-your-onboarding-process-can-be-costly","title":{"rendered":"Errors in Your Onboarding Process Can Be Costly"},"content":{"rendered":"<h2>Most of you already understand the value of sound onboarding processes with new hires is part of the day-to-day realm of good HR practices.<\/h2>\n<p>The onboarding process includes providing forms for health benefit coverage and setting up payroll, email accounts and security badges.<\/p>\n<p>But when healthcare facilities practice sloppy onboarding \u2014 such as an absent boss on a nurse\u2019s first day or forgetting to explain key job responsibilities \u2014 it can create a poor initial experience that affects employee retention, according to experts.<\/p>\n<p>A <a href=\"http:\/\/press.careerbuilder.com\/2017-05-11-Thirty-Six-Percent-of-Employers-Lack-a-Structured-Onboarding-Process-for-New-Employees-According-to-New-CareerBuilder-Survey\" target=\"_blank\" rel=\"noopener noreferrer\">survey about onboarding by\u00a0CareerBuilder.com<\/a> suggests 49% of employers fail to summarize processes around how things work, followed by a lack of ongoing employee training at 45%. Employers also need to introduce new hires to key players while they integrate them into workplace culture <a href=\"http:\/\/advertise.nurse.com\/blog\/author-shares-tips-for-better-post-acute-onboarding\/\" target=\"_blank\" rel=\"noopener noreferrer\">when onboarding new nurses<\/a>.<\/p>\n<h3>Leaving so soon? But you just arrived!<\/h3>\n<p>What happens when the onboarding process repeatedly goes awry? Those healthcare organizations may develop a bad reputation. <a href=\"https:\/\/recruitingdaily.com\/study-finds-bad-onboarding-experience-may-disengage-new-hires\/\" target=\"_blank\" rel=\"noopener noreferrer\">It\u2019s called poor onboarding<\/a> \u2014 which happens when organizations fail to properly integrate and train new employees.<\/p>\n<p>When hospitals<a href=\"http:\/\/advertise.nurse.com\/blog\/employers-need-to-address-nursing-turnover\/\" target=\"_blank\" rel=\"noopener noreferrer\"> continually experience rapid turnover<\/a>, it could be a direct result of poor onboarding processes.<\/p>\n<p>Left unchecked, turnover also can lead to a cascade of unintended consequences, said Dan Ryan, principal with Ryan Search, a talent acquisition company based in Nashville, Tenn.<\/p>\n<p>He said nurses know right away whether they will have a love or hate relationship with their new employer \u2014 especially with a poor onboarding experience.<\/p>\n<p>Planning their escape route happens sooner than you might think. It\u2019s not uncommon for nurses to leave the <a href=\"http:\/\/advertise.nurse.com\/how\/#job-board\" target=\"_blank\" rel=\"noopener noreferrer\">job within six months <\/a>if they\u2019ve experienced a negative onboarding process, he added.<\/p>\n<blockquote><p>\u201cPeople often make the decision to leave in the first month, and often the first week,\u201d added Kim E. Ruyle, president of Inventive Talent Consulting, based in Melbourne, Fla.<\/p><\/blockquote>\n<p>First, the nurse disengages from the job and employer, followed by updating his or her resume, then actively seeking out new employment options, Ryan said.<\/p>\n<h3>Patient care can suffer, too<\/h3>\n<p>When a healthcare facility ignores its <a href=\"http:\/\/advertise.nurse.com\/blog\/avoid-revolving-door-staff-turnover\/\" target=\"_blank\" rel=\"noopener noreferrer\">turnover problem<\/a>, it may also put patients at risk, Ryan added.<\/p>\n<p>\u201cNursing is about protocol and not everyone\u2019s protocol is the same,\u201d Ryan said. \u201cIf you have significant turnover, mistakes will occur because the [temp or new hire] won\u2019t know these protocols very well.\u201d<a href=\"http:\/\/advertise.nurse.com\/wp-content\/uploads\/2017\/11\/Turnover_2_494754248.jpg\"><img loading=\"lazy\" decoding=\"async\" class=\"size-medium 2015 alignleft\" src=\"https:\/\/advertise.nurse.com\/wp-content\/uploads\/2017\/11\/Turnover_2_494754248-300x200.jpg\" alt=\"nurse turnover rates\" width=\"300\" height=\"200\" \/><\/a><\/p>\n<p>Another risk associated with high turnover is patients might not come back because of poor service or inattentive staff, Ryan added. It\u2019s no different than getting a bad enchilada or overdone steak at a local restaurant. Bad food and service sends customers away.<\/p>\n<p>\u201cTurnover is strongly correlated with decreased patient satisfaction,\u201d Ryan said.<\/p>\n<p>It happens when nurses become disengaged employees because they start to care less about the job \u2014 and the people \u2014 including co-workers and patients.<\/p>\n<blockquote><p>\u201cThe more disengaged they are the greater the negative performance they will have and the greater negative impact on patient satisfaction, like how well a nurse will listen to the patient or how fast they respond to patients,\u201d Ryan said.<\/p><\/blockquote>\n<p>The organization\u2019s bottom line suffers too because of the opportunity costs that go into finding replacements <a href=\"http:\/\/advertise.nurse.com\/blog\/survey-finds-hospitals-face-high-turnover-loss-veteran-talent\/\" target=\"_blank\" rel=\"noopener noreferrer\">when nurses leave<\/a>. Turnover accounts for one-and-a-half to three times the nurse\u2019s salary, considering all the effort required to re-recruit for unfilled positions, Ruyle said.<\/p>\n<blockquote><p>\u201cYou are paying overtime for people to fill a hole which represents an opportunity cost,\u201d Ruyle said. \u201cPlus the disruption in the workplace that negatively impacts productivity and performance [of other nurses].&#8221;<\/p><\/blockquote>\n<p>Ruyle said health organizations pay a hefty price to exit employees, but an even greater price to recruit and onboard new employees.<\/p>\n<p>When an organization develops a poor onboarding reputation, former employees are less likely to refer to it as a desirable workplace, according to a recent\u00a0<a href=\"https:\/\/www.tcs.com\/digitate-unveils-employee-engagement-survey-2018\" target=\"_blank\" rel=\"noopener noreferrer\">survey by Digitate<\/a>, a Santa Clara, Calif.-based company that provides IT automation and artificial intelligence technology.<\/p>\n<p>The survey found one in five new hires are unlikely to recommend an employer to a friend or family member after a negative new hire onboarding experience.<\/p>\n<h3><a href=\"https:\/\/advertise.nurse.com\/contact-blog\/\"><img loading=\"lazy\" decoding=\"async\" class=\"aligncenter wp-image-11441 size-full\" src=\"https:\/\/advertise.nurse.com\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2.jpg\" alt=\"\" width=\"1000\" height=\"250\" srcset=\"https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2.jpg 1000w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-300x75.jpg 300w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-768x192.jpg 768w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-200x50.jpg 200w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-400x100.jpg 400w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-600x150.jpg 600w, https:\/\/www.nurse.com\/solutions\/wp-content\/uploads\/2019\/11\/Nursecom_MediaKit_B2B_April2019_1000x250_V2-800x200.jpg 800w\" sizes=\"auto, (max-width: 1000px) 100vw, 1000px\" \/><\/a><\/h3>\n<h3>Automation creates more consistent onboarding processes<\/h3>\n<p>Fixing a poor onboarding problem sometimes can be solved by automating the onboarding process.<\/p>\n<p>More than 40% of HR managers who do not capture onboarding information electronically spend three hours or more per new employee manually collecting and processing onboarding information that could be automated instead, according to the\u00a0CareerBuilder survey.<\/p>\n<p>When HR departments automate their onboarding process, many report significant time savings as a result, said Jayanti Murty,\u00a0chief technology officer at Digitate.<\/p>\n<p>\u201cYou can eliminate a lot of manual processes that tend to add latency, which can be done in minutes to hours,\u201d he said.<\/p>\n<p>Automation reduces redundant tasks, such as filling out duplicate forms, and it brings together necessary staff across multiple departments who provide authorizations or permissions, like access to patient electronic health records.<\/p>\n<blockquote><p>\u201cAutomation breaks down silos (departmental) and creates a single-step process that happens in the background,\u201d Murty said.<\/p><\/blockquote>\n<p>For example, the IT department handles access to computer systems and security allowances while HR handles health benefits and payroll. Automation supports cross-departmental operations so each department has access to employee information, which results in a speedy onboarding process, Murty said.<\/p>\n<p>While it\u2019s difficult to pinpoint an exact savings in revenue by implementing automation, the savings are significant, Murty said.<\/p>\n<p>\u201cThe automation benefits vary from 25% to 55% improvement in productivity that
